In the Midst of Hiring: Pathways of Anticipated and Accidental Job Evolution During Hiring

In this paper, we examine the evolution of jobs in midst hiring process: how change between decision to bring someone do a body work and someone. We analyze data from interviews, observations, documents about start-up find that, during hiring, tasks are added removed jobs; abandoned, replaced, moved; processes relaunched. describe two pathways that takes: pathway anticipated evolution, shaped by unknown nature being filled, accidental unanticipated factors surrounding jobs. Although lead many same immediate consequences, there differences longer-term consequences. Across pathways, continue evolve. On job incumbents leave within year not replaced. consequences for incumbents, structures, organizations range stability structures ongoing conflict incumbent departure. Not surprisingly, most evolving new their organizations, but contrary common conceptions, is product managers who lack experience or use lax practices. Our observations provide evidence emergent jobs, organizations.
